Seminar summary

Concerns about the quality of patient care in the post-pandemic era have prompted a renewed focus on psychosocial factors shaping healthcare performance. Despite such resurgence, there remains a lack of empirical research specifically addressing input from key healthcare groups, such as practicing nurses. To fill this gap, this seminar discusses published research that examines the impact of organizational characteristics — namely, competitive culture and knowledge management systems - as antecedents that shape workplace happiness and the promotion of quality care in hospitals. The study employs a mixed-methods approach to analyse the interactions between these variables, using data coming from nurses working in Portuguese hospitals. Quantitative analysis, conducted through structural equation modelling (SEM-PLS), reveals a positive relationship between workplace happiness and quality of care. Similarly, knowledge management systems are shown to have a positive effect on care quality. Qualitative results, obtained through fuzzy set qualitative comparative analysis (fsQCA), identify one complex configuration that supports high-quality care, as well as two configurations associated with lower quality care. This research offers fresh insights for healthcare management by providing a comprehensive view of how individual and combined organizational factors influence care quality. Additionally, it also outlines theoretical contributions for future research on the workplace happiness of healthcare professionals.
